摘要:薪酬问题是人们试图突破分配机制难题的关键问题。薪酬是组织进行人力资源管理非常重要的实用工具,运用得当,会收到员工满意、工作热情高昂,单位人工成本合理、事业发展的好效果。
本文综合运用管理心理学、劳动经济学、运筹学等分析方法,在对人力资源管理、薪酬、激励等基本理论概括介绍的基础上,论述了薪酬的分类、决定机制、设计准则及薪酬激励的模型,探索分析了611所工程技术人员薪酬设计及其激励效果,分析了现行体制下激励强度弱等弊端及原因。针对611所人力资源状况、工程技术人员特点及飞机设计专业工程工作特点,提出以岗位为核心的岗位薪点设计方案和以个人业绩为核心的绩效分配设计方案,建立了以激励强度最大化为目标的线性规划数模,用单纯形法求解绩效奖酬,以形成一种激励强度大、内部公平合理、对外具有竞争力的薪酬管理模式,即实现员工与组织在此问题上的“双飞
论文为611研究所分配制度改革提供了有效的参考依据,也为企业提出了创新的分配思路和分析方法。
ABSTRACT:Compensation problem is the key for people to resolve the difficulty of distribution mechanics. The compensation was a powerfman real tool for husource development. It brings satisfaction and exciting for the employee,low-cost for the employer and development for the organization. Otherwise, the situation will be on the contrary.
This paper applies managerial psychology labor -economics and operations research to analyze the compensation design,the motivation effect of CADI (Chengdu Aircraft Design and research Institute)synthetically on the basis of introducing the theories about human resource management,compensation and motivation. Some problems occurred in the compensation management of CADI and the causes are discussed. According to the current situation of the human resource of CADI, the characteristics of engineers working in the CADI and the characteristics of the aircraft design, the distribution schemes focusing on job positions and performance are given, of which a linear programming model is built to resolve the performance compensation at the aim of max-motivation in order to form a suitable model of compensation management and to achieve "double-win" between the employee and the employer.
This paper provides some new ideas and methods for not only the CADI's reform in the compensation management but also for enterprises.
